Exploring the Antecedents of HRM Systems Accumulative Evidence and New Extensions

Abstract

Strategic HRM research has largely focused on the relationship between HRM systems and firm outcomes, often overlooking the antecedents of these systems. However, understanding why firms adopt different HRM systems under varying circumstances requires both theoretical exploration and empirical evidence. This presentation will first provide a concise review of the existing literature, followed by insights from a series of research projects—both published and ongoing—examining the use of HRM systems in organizations. The findings challenge the assumption that HRM system adoption is purely a rational decision-making process, highlighting the influence of both strategic and institutional factors.

Speaker Biography

Kaifeng Jiang is a University Chair Professor in the Organization and Strategic Management Department at Guanghua School of Management, Peking University. He has previously worked as an assistant, associate, and full professor at the University of Notre Dame and The Ohio State University. His research primarily focuses on the impact of HRM practices and systems on employees, teams, and organizational outcomes. Professor Jiang has received prestigious career achievement awards from the Academy of Management and the International Labour and Employment Relations Association. He has been recognized as one of the world’s top 2% most-cited scholars and scientists for four consecutive years (2021-2024) by Stanford University. He is currently the Associate Editor of Personnel Psychology and serves on the editorial review boards of top-tier journals such as the Academy of Management Journal, Academy of Management Review, Journal of Applied Psychology, Journal of Management, and Organizational Behavior and Human Decision Processes. He previously held associate editor roles for the International Journal of Human Resource Management and the Human Resource Management Journal. Additionally, Professor Jiang has been an active contributor to the HR Division of the Academy of Management, serving on its Executive Committee from 2017 to 2020 and participating in the leadership track from 2021 to 2027.
